As the average age for menopause is 51, this could be as early as 40+.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Symptoms can be at their most severe during this stage and there\u2019s no fixed time length.&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">The complicated relationship between women and menopause&nbsp;<\/h2>\n\n\n\n<p>Dr. Francesca highlighted some fascinating insights on women and menopause, including:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>75% of women in the UK say menopause has made them change their life&nbsp;<\/li>\n\n\n\n<li>32% of women feel they are no longer good company&nbsp;<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>38% of partners feel helpless when supporting their partner through menopause&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>She also raised awareness of the fact there are 40 formally recognised symptoms, while the list of other possible symptoms grows.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Mental health is a major factor during the stages of perimenopause and menopause, including lack of concentration, anxiety, sleeplessness and brain fog. It can also worsen underlying conditions such as ADHD.&nbsp;&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Groups who need extra support&nbsp;<\/h2>\n\n\n\n<p>If you\u2019re an employer, there are certain groups who may need extra support from you \u2013 including BAME, transgender people, those with Premature Ovarian Insufficiency (under 40), early menopause (40-45) and those with disabilities.&nbsp;<\/p>\n\n\n\n<p>There are many sources of information and support for all people going through any menopause stage, including their GP, family, friends, support groups and websites such as <a href=\"https:\/\/www.rockmymenopause.com\/#:~:text=Rock%20My%20Menopause%20is%20the%20public-facing%20campaign%20of,support%20they%20need%20to%20become%20more%20menopause%20aware.\" target=\"_blank\" rel=\"noreferrer noopener\">Rock My Menopause,&nbsp;<\/a> <a href=\"https:\/\/www.womens-health-concern.org\/\" target=\"_blank\" rel=\"noreferrer noopener\">Women\u2019s Health Concern<\/a> and <a href=\"https:\/\/www.menopausematters.co.uk\/\" target=\"_blank\" rel=\"noreferrer noopener\">Menopause Matters<\/a>. Books include <a target=\"_blank\" rel=\"noreferrer noopener\">Spoon-Fed<\/a> by Tim Spector.&nbsp;&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">How symptoms affect women in the workplace&nbsp;<\/h2>\n\n\n\n<p>Next, we heard from Bernadette on how symptoms directly affect women in the workplace.&nbsp;&nbsp;<\/p>\n\n\n\n<p>She noted that some women may not know that they\u2019re going through perimenopause or menopause, so it\u2019s helpful for employers to bring awareness and understanding of the potential symptoms.&nbsp;<\/p>\n\n\n\n<p>Mood and cognition can be heavily impacted by the stages of menopause as shown by eye-opening these statistics:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>9 in 10 women are negatively affected at work by menopausal symptoms&nbsp;<\/li>\n\n\n\n<li>1 million women in the UK have left jobs as a result&nbsp;&nbsp;<\/li>\n\n\n\n<li>99% women describe at least one symptom&nbsp;<\/li>\n\n\n\n<li>25% of women consider giving up work as a result of symptoms&nbsp;<\/li>\n\n\n\n<li>1 in 3 women take time off because of symptoms&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>Businesses are losing some of their best talent because of the menopause \u2013 so the more support given to these individuals, the better it will be for them and for your business.&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Adjustments in the workplace&nbsp;<\/h2>\n\n\n\n<p>We asked our audience what their businesses are doing to support women throughout menopause:&nbsp;&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>14% of respondents have a policy and an active committee supporting their menopause strategy&nbsp;<\/li>\n\n\n\n<li>39% are in the planning phase&nbsp;<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>18% are just starting their journey and have gained senior management sign off for plans&nbsp;<\/li>\n\n\n\n<li>30% are doing nothing&nbsp;&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>It\u2019s really positive to see so many in the planning phase and some that already have a policy or are starting their journey with management approval.&nbsp;&nbsp;&nbsp;&nbsp;<\/p>\n\n\n\n<p>Bernadette also talked us through the results to a survey conducted by <a href=\"https:\/\/www.cipd.co.uk\/\" target=\"_blank\" rel=\"noreferrer noopener\">The Chartered Institute of Personnel and Development<\/a> (CIPD) that highlighted how employers can make their workplace more menopause supportive:&nbsp;<\/p>\n\n\n\n<figure class=\"wp-block-image size-large\"><img loading=\"lazy\" decoding=\"async\" width=\"1024\" height=\"538\" src=\"https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1-1024x538.png\" alt=\"\" class=\"wp-image-5021\" srcset=\"https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1-1024x538.png 1024w, https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1-300x158.png 300w, https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1-768x403.png 768w, https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1-1200x630.png 1200w, https:\/\/www.cartermurray.com\/wp-content\/uploads\/sites\/3\/2022\/10\/image-1.png 1276w\" sizes=\"(max-width: 1024px) 100vw, 1024px\" \/><\/figure>\n\n\n\n<p>At the top of the list was flexible working with 43% votes from respondents, followed by ability to control temperature at 36% and support with emotional and mental wellbeing at 34%.&nbsp;<\/p>\n\n\n\n<p>Many businesses will offer some or all of these elements of care, so there are some quick wins in adapting your policies or measures already in place and communicating that they are available to support women during perimenopause or menopause.&nbsp;&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Creating a menopause strategy&nbsp;<\/h2>\n\n\n\n<p>A powerful step many businesses take is to decide they need a menopause strategy, empowering managers to make on-the-spot decisions when supporting their employees who may be experiencing menopausal symptoms and initiating dedicating programmes.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Importantly, a menopause strategy isn\u2019t a one-size-fits-all \u2013 just as everyone experiences perimenopause and menopause in different ways. The key as an employer is to be open-minded and flexible.&nbsp;<\/p>\n\n\n\n<p>Step 1: define your purpose&nbsp;<\/p>\n\n\n\n<p>The purpose of your strategy could come from the deep pain of valued and talented women leaving your business. Issues you might face are high levels of attrition of women aged 33-55, high sickness absence levels and disengaged employee groups.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Step 2: establish your outcomes&nbsp;&nbsp;<\/p>\n\n\n\n<p>The prize could be to support and retain women at all ages and stages at work. This could be through improved performance and engagement, loyal and supported employee groups and greater retention\/attraction of top talent.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Step 3: how to get there&nbsp;<\/p>\n\n\n\n<p>There are many tactics that could help you address the issues that separate where you are and where you want to be, including:&nbsp;<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Training and education at individual, team and business level&nbsp;<\/li>\n\n\n\n<li>Interactive workshops to implement behavioural change&nbsp;<\/li>\n\n\n\n<li>Supportive forums to discuss ideas&nbsp;<\/li>\n\n\n\n<li>Menopause networks or cafes hosted monthly to drive change and support throughout life changes&nbsp;<\/li>\n<\/ul>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Policy, process and behavioural changes and occupational adjustments&nbsp;<\/li>\n\n\n\n<li>Coaching around focus, clarity, self-talk, confidence and personal goals&nbsp;<\/li>\n<\/ul>\n\n\n\n<p>You can visit <a href=\"https:\/\/menopause.rosbyconsulting.com\/\" target=\"_blank\" rel=\"noreferrer noopener\">Rosby Consulting<\/a> for more information on how to create your strategy.&nbsp;&nbsp;<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Questions from the audience&nbsp;<\/h2>\n\n\n\n<p><em>\u201cWhat are examples of transgender challenges we should be aware of?\u201d<\/em>&nbsp;<\/p>\n\n\n\n<p><strong>Dr. Francesca:<\/strong> Similarly to women going through menopause, a huge challenge for transgender people is not seeing their workplace as a safe space to talk about what they\u2019re going through \u2013 which can include many hormonal changes that impact their life inside and outside of work.&nbsp;&nbsp;<\/p>\n\n\n\n<p>The most important thing an employer can do is instil an open and transparent culture where people who are on this difficult and sometimes long-term journey can speak freely without feeling judged.&nbsp;&nbsp;<\/p>\n\n\n\n<p><em>\u201cWhat support should we offer for andropause?\u201d<\/em>&nbsp;<\/p>\n\n\n\n<p><strong>Bernadette:<\/strong> For those who don\u2019t know, andropause is the male menopause. There is lots of emerging research in this space which shows the differences in how it manifests for men and impacts them in the workplace.&nbsp;<\/p>\n\n\n\n<p>With andropause, the testosterone hormone is decreasing over a long period of time. For some women during menopause, hormonal changes can happen suddenly whereas men\u2019s tend to be more gradual.&nbsp;&nbsp;<\/p>\n\n\n\n<p>Despite this, the impact at work can be similar \u2013 including lack of confidence, not feeling valued and hesitancy when applying for promotions.&nbsp;&nbsp;<\/p>\n\n\n\n<p><em>\u201cDo you have any suggestions for individuals who aren\u2019t getting GP support they need?\u201d<\/em>&nbsp;<\/p>\n\n\n\n<p><strong>Dr. Francesca:<\/strong> Firstly, ask to speak to GP who has interest in women\u2019s health. You can also request a double appointment which lasts for 20 minutes instead of 10, depending on the surgery.&nbsp;&nbsp;<\/p>\n\n\n\n<p>You can also enable your doctor to help you as quickly as possible if you are able to consider and understand the symptoms you\u2019re going through. You can do this by reading online sources and taking menopause questionnaires.&nbsp;&nbsp;<\/p>\n\n\n\n<p>An important point is not to wait until symptoms worsen.
